The Role of the CEO in Large Organizations

In this paper, we report on some preliminary findings from our study of over one hundred CEOs of large, complex organizations who have participated in the New CEO Workshop (see appendix 16-1 for a description of our research program and some summary statistics on these CEOs and their companies). By focusing on CEOs of large, complex organizations, we examine leadership in its most challenging set-ting. We believe many of our findings will apply to the top leaders of large nonprofits, government entities, and smaller organizations, as well as, to some extent, lower levels of leadership.

The CEO's Role in Large, Complex Organizations

What is the role of the CEO in a large, complex enterprise? What makes a CEO effective? At first blush, these questions seem easy to answer. The CEO represents the epitome of leadership. He or she exercises ultimate power, and is responsible for making the most critical decisions. However, these questions get far more complicated as one contemplates the realities of large organizations. Actually, the CEO cannot make most decisions, or even review them. The CEO is powerful, but multiple constituencies can constrain the CEO’s power, starting with the board. The enormous variability in CEO tenure and performance reveals that many CEOs misunderstand their role and how to perform it effectively.

The Ways CEOs Lead

CEOs inspire sentiments from awe to wrath, but there is little debate over their importance in the business world. Their decisions change companies and lives. But what do CEOs do all day? Where do they go? Charles Farkas and Suzy Wetlaufer analyzed interviews with 160 chief executives around the world and examined the attitudes, activities, and behaviors that shape the answers to these questions. At the outset, the authors thought they might find 160 approaches to leadership. Instead, they identified only five, each with a singular focus: strategy, people, expertise, controls, or change.
